לפני כשנתיים פרסמה חברת מקינזי עבודה מקיפה תחת השם Diversity matters. הפרויקט שלהם יצא לבדוק אם קיים קשר בין גיוון מגדרי ואתני בהנהלות של חברות לבין הביצועים הפיננסיים שלהן.
תוצאות המחקר הראו מתאם ברור. הסיכוי של חברות ברבעון העליון, במונחים של גיוון מגדרי (היחס בין מספר הנשים למספר הגברים בדרגי הנהלה ודירקטוריון) להראות תוצאות פיננסיות טובות מהחציון בתעשייה שלהן , גבוה ב-15%. ובמונחים של גיוון אתני, הסיכוי גבוה ב-35%.
העתיד נמצא בגיוון
מחקרים אחרים בתחום הראו תוצאות דומות ובנוסף הראו שחברות "מגוונות" מצליחות גם לגייס כוח אדם יותר איכותי, לשמר עובדים יותר זמן ואפילו להראות שביעות רצון גבוהה יותר של הלקוחות.
השבוע, הודיע ה-CMO של Airbnb, ג'ונת'ן מילדנהול, שהוא עומד לנצל את הביקור שלו בפסטיבל קאן לפרסום, בחודש הבא, על מנת למצוא "סוגים חדשים של מנהלים…". מילדנהול כבר עוסק בנושא הגיוון (Diversity) של כח האדם בתחום השיווק מזה זמן – הוא אפילו ביקש מסוכנויות הפרסום, שאותן הוא מעסיק, לגוון את כח האדם בדרגי ההנהלה שלהם, ולפי דבריו הם אכן עשו זאת. רק שנהיה ברורים – המשמעות של "לגוון" היא לדאוג לכך שדרג ההנהלה (ואחר כך כל הדרגים) יהיה מורכב באופן המייצג את האוכלוסיה, מנשים וגברים, אנשים ממוצאים אתניים שונים, בעלי העדפות מיניות שונות, בעלי דעות שונות ואפשר להמשיך את הרשימה הזאת עד סוף העמוד.
פפסי לא לבד
מה שמצאתי שמעניין בהודעה הזאת, זו הסיבה שבגללה נושא הגיוון כל כך מעסיק חברות רבות בזמן האחרון. הסיבה היא שענף הפרסום זוכה לאחרונה לביקורת רבה לגבי חוסר רגישות בפרסום והאשמות, שזוכות לכותרות, על גילויי גזענות וסקסיזם בפרסום. אי אפשר שלא להזכיר את קמפיין פפסי , עם הדוגמנית קנדל ג'נר, שהורד מהאוויר, לאחר שעורר גל של התנגדות ציבורית, שעניינה היה חוסר רגישות למיעוטים.
אז אם פפסי גונזת קמפיין בינלאומי שלם ו-Airbnb מצהירה שדרוש גיוון בצוות השיווקי של החברה, כנראה שקורה פה משהו גדול.
לדעתי, זה פשוט שיקוף של הטרנספורמציה הכללית שתחום השיווק עובר בשנים האחרונות.
השיח חייב להשתנות
מי מאיתנו לא היה שותף לשיחה שבה נאמר ש-"פעם המותגים שלטו ועכשיו הצרכן שולט"? אז בואו נפסיק להיתמם. המציאות לא כזאת פשוטה. אלה לא צרכנים. אלה אנשים שלפעמים צורכים את מה שאנחנו מספקים. הם לא רוצים להיות חברים של מותגים. הם לא מאמינים למותגים. הם מוכנים לקנות את מה שאנחנו מוכרים ולהקשיב למה שאנחנו אומרים, רק אם אנחנו מביאים להם ערך. וכשאני אומר "להם" אני מתכוון לכל אחת ואחד, בכל זמן, בכל מקום, בכל הקשר, והמשמעות היא שאנחנו צריכים להבין את האנשים שאנחנו רוצים שיהיו ויישארו לקוחותינו. לכן, הגיוני לחשוב, שחברה שמנוהלת על ידי קבוצה של גברים-לבנים-סטרייטים-מהעיר, תתקשה להבין אישה, אפרו-אמריקאית מהכפר.
אנחנו נדרשים לשיווק ברזולוציה גבוהה, עם שונות גבוהה – לא יתכן שנאייש את החברות שלנו בקבוצת אנשים עם שונות נמוכה, שיהיו מצוינים ככל שיהיו.
צריך לציין שבשנת 2016, 43% מכוח האדם ב-Airbnb היו נשים ו-47% היו ממיעוטים אתניים. איך מתפלג כוח העבודה שלכם? ומה קורה במשרד הפרסום שלכם?
